Staff Development And Motivation

Of the top motivational forces in the workplace at least six can be either directly or indirectly attributed to staff development job satisfaction, recognition, empowerment, personal development, promotional prospects and the relationship with ones manager. Given this, it would be reasonable to expect that staff development was pretty high on the agenda for most managers but is it? Go to motivational speaker for more information.

On the scale of importance versus urgency, it would be fair to say that staff development normally ranks as highly important but very rarely urgent. This is but one reason perhaps why staff development doesn’t always receive the attention it deserves. As such, the solution for many managers is merely to seek out relevant training courses that fall within their budget and place an appropriate tick in the development box particularly when it comes to completing the forms for the staff performance and development review meetings. Job done I think not.

If we consider what is required for people to become competent in a particular discipline, it can be broadly broken down into three areas ?€“ knowledge, skills and practical application. Effective knowledge transfer means that the staff member understands what needs to be done, how it should be done and why they are doing it. The relevant skills either need to be developed from scratch or alternatively, can be transferred from an existing discipline in which the staff member is already competent. There are very few opportunities for applying the knowledge and skills in practical situations other than on the job.

At best, a traditional training course will deliver knowledge and skills. More often than not though, a traditional training course will deliver primarily knowledge with perhaps the odd role play or skills practice thrown in for good measure. Given this, how can a member of staff become fully competent by merely attending a training course? The reality is that they will only become fully competent if they return from the training course and practice what they have learned. This assumes that they have absorbed all the relevant knowledge from the training course and moreover, are given opportunities to apply this learning in practical situations. Better still, they will receive some coaching and feedback interventions from their manager or an experienced member of the team to ensure that the learning and development moves them efficiently towards a high level of competence.

The astute manager will not only realize the need for a proactive coaching approach to be combined with sending staff on training courses but rather, there are probably more cost efficient methods of the initial knowledge transfer such as e-learning, books, articles, shadowing others, industry seminars and even internal procedure documentation. I must emphasize though that using some of these alternative methods of knowledge transfer still require proactive coaching if the individual is to become fully competent. Experience tells me that there are many instances where a training course is used as a substitute to coaching after all lets face facts, knowledge transfer and skills development can just as easily come from the coach as it can from an external training provider. Sure, a training course can give the impression that the manager is serious about their staffs development and it can also make them feel valued but unless it is combined with post course coaching, it is somewhat hit and miss whether the individual will be able to apply what they have learned and become competent. But then of course we come full circle many managers simply do not have enough time to coach their staff as they would like.

Is there a better alternative?

When I set up the Experiential Learning Center it was just such an alternative that I sought to achieve. Prior to attending one of our experiential events, the initial knowledge component is delivered via e-learning. While we do spend some time at each of our events reinforcing this knowledge transfer, the majority of the time on our courses is spent with delegates actually doing rather than being taught. We have developed a range of high quality simulations and activities for each programme that enable delegates to experience the relevant business skills in an applied situation.

This is supplemented by expert facilitation and timely coaching interventions. And I do not use the word expert lightly here. All of our facilitators are experts in the disciplines of the programmes they run. This means that they can provide effective demonstrations, make the right observations, ask key questions and engage in powerful coaching interventions. Moreover, each of our programmes include an analysis of delegates strengths and weaknesses and conclude with a detailed action planning sessions so that delegates are fully equipped to transfer their learning upon returning to work.

It would be remiss of me to claim that delegates will not benefit from additional post course coaching and proactive involvement from their manager. However, less time is required as staff members have invariably progressed further along the learning curve than virtually any other method of learning as they have already gained the relevant knowledge, developed many of the required skills and begun to apply what they have learned.

When we were kids, we were motivated to do well in games so we would always win. When we were studying, our motivation to study hard was the idea that our parents would reward us. For college graduates, a future job was what motivated us.

THE BEGINNING

The first impression made by a speaker will often determine the success or failure of his undertaking. He should assume a natural and easy standing position and begin in a quiet conversational voice. His face should be cheerful and somewhat animated, and his bearing should be modest. By modesty is not meant timidity or an attitude of subservience, for lack of self-confidence is destructive of successful effort. It means rather a sinking of self, or a merging of self into the subject in hand. Modesty is not incompatible with leadership, and a public speaker must be a leader.

Once having secured control of his audience the speaker must keep them so to speak “in his grasp” for should he loosen his hold upon them, even for a few moments, it is doubtful if he could again gain control of them. There should be special strong points in the address, upon which the speaker has particularly prepared himself, all leading up, however, to the great climax which will close his speech.

In every speech there is a summit to be reached, and it is the duty of the speaker to lead his audience to it step by step. If the subject matter has been arranged in climactic order, as it should be, little difficulty should be experienced in working up the vocal climax. THE CLOSE

Frequently the climax closes the address, although a few words may be added in a quieter style should it be found desirable. These words should be very few, however, and straight to the point. They should be concise, important and dignified. Nothing is more distressing than to have a speech “flatten out” toward the end. The closing argument should be put, as Emerson says, into concrete shape, some hard phrase, round and solid as a ball, which the people can see and handle and carry home with them.

GENERAL SUGGESTIONS

1. Let your first efforts be simple.
2. Do your work under immediate inspiration.
3. Be bold, but not too bold.
4. Make up your mind to accept the risk. Failure should lead to more persistent effort.
5. Prepare twice as much matter as you intend to use. The memory is sometimes treacherous.
6. Cultivate the extempore style as soon as possible.
7. Learn to select your words and cast your sentences accurately and fluently.
8. Be natural, not artificial.
9. Enunciate, deliberately.
10. Regulate the pitch and force of your voice by talking to your farthest auditors.
11. Conceal the bones in the skeleton of your address.
12. Avoid hurry.
13. Be yourself at your best.
14. If you bow, do so from the waist, not from the neck.
15. If your audience appears cold, warm them up.
16. Cultivate concentration.
17. Never let your words overshadow your thought.
18. Better stop too soon than too late.

11 Ways to Create Successful Corporate Meetings and Retreats

What’s the cost to put together a strategic corporate meeting or retreat? Regardless of the specifics - hotel expenses, payroll, lost opportunities, lost management time planning the agenda, the cost of guest speakers, food, and supplies - you expect the returns to far outweigh the $3000 or $150,000 bill. Unfortunately, too many meetings never hit their mark. You start with specific goals and an agenda. You sit everyone down and start covering your list. However, somewhere the whole thing veers off course. Perhaps a guest speaker doesn’t deliver the content you intended. Maybe a member of the group falls short with their sales presentation or operations report. Before you know it, you’re at 72% of where you wanted to be, and you can’t go up. Now you’re stuck answering questions or offering solutions that weren’t part of your original agenda.

When the event is over, you’re happy…not elated. The whole thing wasn’t a total loss. You rallied the troops, but didn’t achieve objectives the way you had intended. Sales will rise, maybe by 20%, but they won’t double the way you had hoped. You pay the bill and go home.

It doesn’t have to be this way. Here are 11 ways to get more of what you want out of future meetings:

1. Set the agenda yourself… don’t have your staff do it. Yes, ask for ideas, and get involvement early. However, you give the purpose for your meeting, and that can only be focused if you keep on target.

2. Select presenters who have some presentation skills. This is not a popularity contest, but if your operations person should have been buried 8 years ago, you don’t need him/her at your meeting. Find a presenter who will perform in a way that suits your needs.

3. Get presenters on the same page you’re on. Too often guests are asked to deliver information and then left on their own. Stage the content like a Broadway show. Choreograph more than just their topic; know their direction, content, and tone. If you’ve ever been disappointed, that’s typically the reason why.

5. Get to the point. Start meetings off fast. How often have you enjoyed the CEO/President speech? No one else likes it either.

6. Stick to the issues and keep it honest. The purpose of the meeting is to focus on real data. When egos, sales, or fear get in the way, participants build solutions to fictitious problems. Not the way you want to go.

7. Place handouts in order of use. Then staple them in that order. Participants can’t pay attention if they’re struggling to find out where you are.

8. Create an accountability sheet. One page. Who does what, when and how? If it’s discussed, someone must do something (or decide to do nothing). Minutes are nice, but how many times in your history have you read minutes from a meeting and then acted? We’re guessing few, if any.

9. Don’t speak “off the cuff.” Even professional speakers who sound like they’re winging it are not. You shouldn’t either. Take the time to bullet your points. Think them through. Odds are you’ll get significantly better results with a trial run through your notes before the event, versus improvising in front of the crowd.

10. Stick to the schedule. Make sure your room has at least one clock facing the moderator. Try the Wal-Mart $5.99, 8-inch clock. The worst thing you can do is look at your watch. Then everyone else does.

11. Prepare the next agenda during the meeting. It’s like setting a rocket booster under your seat. Set 15-30 minutes aside to plan the next meeting while issues are hot. There can be changes later, but at least the burden is lifted, you’re covering key topics, and everyone knows what to expect.

Olympic ski races are won and lost by only hundredths of seconds; most corporate meetings teeter on the edge of success and failure by similar fractions. Creating meetings is not rocket science, yet so few meetings bring about the impact intended.
